The perfect blend of innovation and empathy wins ‘Employer of Choice’

Kopi Kenangan secured the ultimate distinction of Employer of Choice at the HR Stars Awards Indonesia by successfully institutionalising a “Start from the Heart” (Mulai dari Hati) philosophy across a massive global footprint. This grand honour was not the result of a single programme, but rather a fundamental transformation of the employee-partner relationship that allowed the company to scale to over 1,000 stores and six countries while maintaining the intimacy of a domestic startup. By treating its 8,300-plus employees—affectionately known as Teman Mantan—as genuine partners, the organisation has built a self-sustaining ecosystem where digital innovation and professionalised career paths serve as the primary drivers of business sustainability.

The cornerstone of this achievement was a move away from traditional, administrative HR towards a model of competency-driven growth. To bridge the gap between thousands of locations, the organisation engineered a human-centred digital network that serves as the company’s cultural heartbeat. Recognising that its workforce is powered by thousands of Gen Z employees, Kopi Kenangan designed mobile-first platforms to foster daily connection and habit-building. This digital maturity allowed the company to cut training costs by 25% while simultaneously increasing early-stage retention by 15%, proving that automation, when used to empower rather than monitor, directly fuels the bottom line. Through tools like the Kenangan Academy and the CHOYS well-being platform, baristas can access standardised training journeys and operational manuals instantly, reducing employee adaptation time by up to 30%.

Beyond technology, the company redefined the F&B career trajectory by professionalising the frontline role. This was achieved by mapping a comprehensive dictionary of 105 distinct technical and behavioural competencies to every role, ensuring that promotions were not based on seniority but on transparent, evidence-based readiness. This framework effectively doubled the internal leadership pipeline, as employees gained the ability to track their own paths toward leadership through personalised dashboards. By moving away from subjective assessments, Kopi Kenangan instilled a sense of empowerment and ownership across its workforce, leading to a rise in employees exceeding performance expectations from 22% to 30%.

Finally, the organisation earned its title by embracing a culture of radical trust through its gold-standard hybrid work strategy. By implementing a role-based flexibility policy that shifted the focus from desk time to outcome-based performance, Kopi Kenangan saw a massive explosion in employee sentiment. This balance of “Serving with Heart” and operational discipline allowed for an 08:00–10:00 start-time window and remote options that significantly supported carers and parents. The results were a doubling of eNPS scores to 64.57, proving that when a business integrates flexibility into its core DNA, it creates a resilient, high-performance culture capable of sustaining global expansion.
