When Bukalapak decided to refocus its entire organisation around four core business pillars in 2025, the leadership team knew that strategy alone would not be enough to achieve sustainable profit. Success would depend on the 40.68% of employees who suddenly faced significant skill gaps in their evolving roles. This challenge birthed the “Learning to Thrive” movement, a comprehensive rebuilding of the company’s learning ecosystem that has now earned them the Best Training Interventions award at the HR Stars Awards.
Under the guidance of HR Business Partner Vinny Havi, the company deployed the RRR framework—reorganise, rebuild, and reenergise—to turn potential disruption into a strategic advantage. The “Rebuild” phase was particularly intensive, delivering 70 learning interventions totalling nearly 20 hours of training per employee. From “Finance Labs” that elevated strategic literacy to an intensive Mandarin language programme designed for global cross-border collaboration, the training was directly mapped to the company’s new competency requirements.
However, Bukalapak’s approach stood out to the judges because it looked beyond just technical proficiency. Through the “Reenergise” pillar, the company addressed the emotional weight of organisational change. Monthly forums like BukaWawasan and specialised Authentic Resilience training provided staff with the mental tools to navigate uncertainty, ensuring they felt supported as individuals rather than just contributors. This commitment to the “human side” of the business even extended to the BukaScholarship, which provided tuition support for vocational high school graduates within the company to earn their bachelor’s degrees.
The impact of this holistic strategy is evident in the numbers. Beyond an impressive average satisfaction score of 4.7 out of 5, the company saw its Net Promoter Score (NPS) climb by 14.16% over the year. By harmonising business objectives with a deeply human journey of growth, Bukalapak has not only bridged its skill gaps but has also fostered a more resilient, engaged workforce ready for its next chapter.
